This study investigates the impact of cultural diversity on collaborative leadership practices in Nigerian schools and universities. Given Nigeria’s complex ethnic, linguistic, and religious composition, effective leadership requires cultural responsiveness to foster inclusive decision-making and teamwork. Utilising a mixed-methods approach, data were collected from 400 educational leaders and staff across various geopolitical zones through surveys, interviews, and focus groups. Quantitative results showed significant differences in collaborative leadership practices across ethnic groups, with Yoruba and Igbo leaders demonstrating stronger collaborative behaviors than Hausa leaders. Qualitative findings revealed that leadership strategies emphasizing intercultural dialogue, shared governance, and recognition of cultural identities effectively promote collaboration in multicultural educational settings. Statistical analysis confirmed a positive and significant relationship between culturally responsive leadership and collaboration effectiveness. The study underscores the importance of cultural intelligence as a core leadership competency for managing Nigeria’s pluralistic education systems. Recommendations include integrating cultural intelligence training into leadership development, establishing participatory governance, and promoting policies that respect cultural diversity. These steps are crucial for enhancing collaboration, improving institutional performance, and fostering unity within Nigeria’s educational institutions. This research contributes valuable insights into cross-cultural leadership dynamics, offering practical guidance for policymakers and educational leaders aiming to optimize collaboration in culturally diverse school and university environments.
